Abstract: In order to understand the relationship between paternalistic leadership and organizational learning, 276 surveys from 10 Chinese enterprises were collected by inquirers. The results of Structure Equation Model(SEM) showed that benevolence leadership was positively correlated with six factors of organizational learning. However, authoritarianism leadership was negatively correlated with group learning, inter-organizational learning, exploitation learning and exploration learning. The main implication for the management practice is that leaders of Chinese enterprises should lead the organizational learning by benevolence leadership, and at the same time avert leading organizational learning by authoritarianism leadership.

Key words: organizational learning, paternalistic leadership, benevolence leadership, authoritarianism leadership
