The Exploring the Effect of Supportive Behavior and Abusive Supervision of Superior on Subordinates’ Work Behaviors ——Work Alienation as Mediator

Abstract: This study explored the effect of the perception of supportive behavior and abusive supervision of superior on subordinates’ work behaviors with work alienation as mediators. The results of statistical analysis from 345 dyads of questionnaires of subordinates and their immediate supervisors shows: (1) Supportive behavior of superior has a significant positive impact on subordinates’ organizational citizenship behavior, while has a significant negative impact on subordinates’ work alienation and workplace deviant behavior. (2) Abusive supervision of superior has a significant negative impact on subordinate’s organizational citizenship behavior, while has a significant positive impact on subordinates’ work alienation and workplace deviant behavior. (3)Work alienation is as a partly mediator between supportive behavior of superior and organizational citizenship behavior of subordinate, while as a fully mediator between supportive behavior of employer and workplace deviant behavior of subordinate. (4) Work alienation is as a fully mediators between abusive supervision of superior and organizational citizenship behavior, while as a partly mediator between abusive supervision and workplace deviant behavior subordinate.
