Transformational leadership, group voice climate and group performance: The moderating effect of innovation climate

Abstract: Group-level voice behavior has received increasing attention in the study of voice behavior in recent years. However, very few studies have focused on group voice climate. Group voice climate is defined as shared beliefs about speaking up on voice behavior within work groups. Only one empirical study has found that supervisor undermining is significantly and negatively related to group voice climate. This study exams the effect of transformational leadership on group voice climate, the mediating role of group voice climate on the relationship between transformational leadership and group performance, and the moderating role of group innovation climate. Data were collected from 63 work group by the questionnaire survey. Results showed that transformational leadership has positive effect on group voice climate. Group voice climate mediates the relationship between group voice climate and group performance. Group innovation climate strengthens the relationship between transformational leadership and group voice climate. The study also showed that the interactional effect of transformational leadership and group voice climate on group performance is partially mediated by group voice climate. The study expands the voice behavior literature at the group level. Firstly, the study examines the positive leadership behavior promotes the formation of group voice climate, which provides the empirical evidence for the social information processing theory emphasizing the effect of leadership on group voice climate. Secondly, the study shows that group voice climate has great importance on group performance. Thirdly, the study explores the moderating role of group innovation climate, providing support that innovation climate and voice climate are closely related, which expands the study of innovation climate as well.
