科研人员职业成长对工作投入与工作绩效的影响机制

The Impact Mechanism of Researcher’s Career Growth on Work Engagement and Job Performance

摘要: 摘要:随着科研人员重要性的日益凸显,如何有效地发挥科研人员的作用成为组织面临的重要问题。本文通过调查的305名科研人员样本,实证分析了工作投入在职业成长影响员工工作绩效中的作用。研究发现:(1)职业目标进展、职业能力发展和组织回报增长对工作投入均有显著的影响作用,且职业能力发展与组织回报增长交互作用于工作投入;(2)职业能力发展、组织回报增长分别对任务绩效、关系绩效有直接的正向影响;(3)工作投入对任务绩效和关系绩效均有显著的正向影响,并在职业成长和工作绩效的关系中起到显著的中介作用;(4)年龄对职业目标进展与工作投入以及组织回报增长与关系绩效之间具有调节作用。

Abstract: Abstract: With the importance of the researchers has become increasingly prominent, how to play the role of researchers effectively has become an important issue in the organization. This paper research the role of the impact of work engagement between career growth and job performance based on 305 researchers samples. The result show that: (1) career goal progress, career capacity development and organizational reward growth have significant impact on the work engagement, career capacity development and organizational reward growth do interaction role on work engagement; (2) career capacity development and organizational rewards growth have a positive direct impact on task performance and contextual; (3) work engagement had a significant positive impact on task performance and contextual performance, and play a significant intermediary role in the relationship between career growth and job performance; (4) age moderator not only career goal progress and work engagement but also between organizational reward growth and contextual performance.
