挑战性-阻碍性压力对员工创造力的影响研究

Impacts of stress from challenge and hindrance on employee’s creativity

摘要: 以压力二维结构为基础,探讨了挑战性压力和阻碍性压力对员工创造力的影响机制,重点分析创造力自我效能感的中介作用以及上下级关系的调节作用。选择企业员工及其直接上级作为研究对象,采用层级回归等方法分析336套配对数据。研究结果表明:挑战性压力正向影响员工创造力,而阻碍性压力负向影响员工创造力;创造力自我效能感在挑战性压力和阻碍性压力与员工创造力之间起到部分中介作用;上下级关系负向调节挑战性压力与员工创造力之间的关系,同时也正向调节阻碍性压力与员工创造力之间的关系。

Abstract: This paper discussed the influence mechanism of challenge and hindrance stressors on employee’s creativity based on the two-dimensional structure of stress, focusing on the mediating effect of creative self-efficacy and the moderating effect of supervisor-subordinate guanxi. We selected the enterprise’s employees and their direct supervisor as research subjects and analyzed the 336 sets of paired data through hierarchical regression, and so forth. The results indicated that challenge stressors had a significantly positive effect on employee’s creativity while hindrance stressors had remarkable negative influence on employee’s creativity; creative self-efficacy played a partially mediating role in the relationships between challenge and hindrance stressors and employee’s creativity; supervisor-subordinate guanxi negatively moderated the relationship between challenge stressors and employee’s creativity; at the same time, supervisor-subordinate guanxi positively moderated the relationship between hindrance stressors and employee’s creativity.
